    电话面试是猎头做单中一个非常重要的技巧,做的好,为自己接下来和此人的所有沟通扫清一切障碍;做的不好,结果可想而知。以下就是一个好的电话面试可以给猎头带来的好处:

    1. 候选人可以信任你;
    2. 候选人可以信任你的条件;
    3. 候选人可以信任你的要求;
    4. 候选人可以信任你的客户;
    5. 候选人可以信任你的朋友;
    6. 候选人会记得你,给你推荐其他人、甚至业务机会。

    很难吗?不论对方是什么行业、什么职位,只要你有一定的猎头经验,都能搞定;如果是你行业内的候选人,则完全搞定。怎么搞?两个字:方法!

    啥方法呢?

    第一步:了解自己的说话方式!

    What?神马???了解自己的说话方式?我自己的说话还需要了解吗?

    其实,很多人就会忽略了自己的表达方式,甚至不知道自己在什么时候,让对方感觉不耐烦了,不喜欢了,讨厌了。

    为什么要了解自己的说话方式?很多人,没有听过自己的电话录音,没有听过自己的卡拉OK录音,殊不知,自己的语言表达方面,存在各种问题。

    科学研究证明:让电话那头的人,产生不信任感的因素存在于 – 语气不连贯、语气词、口头禅太多太多、语音不清晰、语调拖沓或者无顿挫、语速过快、口齿不清、语序前后矛盾、语流太大,升调、降调乱用,卖萌不分时机、不知道、不清楚、可以、也许、有可能这些词,用的不到位,等等等等等等。。。

    那么究竟怎样了解自己的说话方式呢?听自己的电话录音,是个很好的方式。

    另外一个方法,也可以间接的熟悉自己的说话,那就是:把自己准备说的话,写下来,就像台词一样。

    第二步:向对方介绍自己。

    当自己有能力和对方清晰的表达内容时,50%的工作,已经完成了。

    你好,是XXX吗?(最好直呼全名,不要和对方客气,也不要心虚,因为不说全名,我不知道是不是找对了人)我是从XXX打过来的,我叫XXX,我是专门负责XXX业务的,现在说话方便吗?

    第三步:获取对方认可后,介绍自己的来意。

    我这里有几十个职位,都多少和你目前的工作有关系,想和你沟通一下,看看最近是否最近愿意看一些新的机会?(自由奇客FreeGeeker不太认同此观点)

    把对方想推脱你的托词从他的嗓子眼压回去。(我没有几十个职位啊?谁说的,你不是猎上网用户咩~)

    如果对方真的不方便,请一定要约一个时间,以对方为准,不要偷懒,晚上9点就9点!几十个电话就赚几万块钱不是那么容易的事情,你要的是“投入”!!!

    第四步:提问就是声呐系统,让你在电话的这头看清楚对方的内心。

    提问,分为封闭式问题和开放式问题,是不是?这个叫封闭式。什么?为什么?多少?属于开放式问题。多追问。

    很多猎头不敢追问,而且无法问的很深,导致候选人的信息没有被挖掘出来。这个过程就好像抓泥鳅,老是抓不住。对方不是不愿意告诉你,而是在试探你的实力和能力。

    候选人很聪明的,他们知道如何去测试你是否是一个有水平的猎头,只需要在回答问题的时候晃点你一下,看你是否知道对方说话的水分。哪有一上来就和盘托出的?真有这样的人,你也不敢接啊!

    请注意问问题的顺序

    1.你为何从之前的公司离开?你之前的公司发展的很不错啊,为什么要离开呢?

    2.你之前的公司那么长时间,薪水情况每年都是一样的吗?

    3.你和之前公司的老板合作的怎么样?你们经常一起吃饭么?

    4.你说到你操作的这个项目,你是负责人吗?你是如何分配其他项目成员工作的?如何协调确保项目按时交付的?遇到问题是如何解决的?

    5.你感觉你之前的同事有谁对你的帮助很大吗?

    6.如果我现在给你推荐一个你理想中的职位,你希望这是什么行业的?

    7.你希望从事什么样的职能?

    8.你希望这个岗位和你现在的比较,有什么不同?

    9.你希望你的同事们是怎么样的?

    10.你对你未来的老板有什么要求?

    11.你对未来的工作环境有什么想法?

    12.你希望未来的新工作对你的家庭有什么影响或者帮助?

    13.你的朋友们会如何看待你的工作变化?

    14.你对未来工作的薪水是怎么看的?福利待遇呢?

    15.你现在的薪水情况如何?底薪多少?奖金多少?怎么发放?什么时候发放?有什么其他福利吗?你的年休假多少天?你可以提供薪资证明吗?

    16.如果有一份很不错的工作,你也很满意,新公司的人你也都很乐意一起工作,在你和对方签了Offer之后,你去提辞职的时候,你的老板挽留你,你怎么办?

    17.你的离职期是多久?

    18.你在目前的工作中,哪些方面你认为是做的比较出色的,被同事或老板认可的?

    19.你觉得如果让你做(新公司的GM),你会怎么做?

     

    俗话说:智者善言,贤者善听,仁者善问。猎头如果不会问,永远做不到年薪30万,无论是大咖还是小咖。

     

    一位知名的哲理家曾经说过,提问代表对问题理解的深度。我的理解就是,问不出问题,就是不懂。

     

    以上这些步骤如果能够做好,恭喜你,猎头的价值在你身上就可以得到某种体现了,接下来就是判断对方的回答是不是正确的问题了,加油吧!

    首先声明两种服务存在差别,但不会涉及服务质量上的区别,我认为质量主要取决于猎头公司在专业服务流程把控方面的水平。客户在选择服务种类时应根据实际情况而定。

    :回复@FreeGeeker自由奇客:关于猎头公司服务的分类的简单介绍。比如常见的Exclusive search Retrained Search ,他们到底有什么不同,怎么去操作,具体的什么职务需要这样的猎头服务。”

    首先要回答的是根据那些条件确定服务种类?也就是什么情况下应该选择预收费Retained的服务?

    • The level of urgency for the position.
    • The seniority of the position.
    • The strategic nature of the position.
    • The level of service the client wants.

    其次是关于预收费Retained服务包含的内容和普通猎头Contingent服务的区别,一下是两种服务各自包括的内容。

    预收费Retained服务

    • First of all, recruiter will pin down all the key points regarding the opportunity and the requirements. Recruiter will target every possible candidate/company in the market, including those that are not actively looking for jobs. This can involve contacting and interviewing up to 150-200 candidates on your behalf.
    • Dedicate several of our resources to work on client’s roles full-time to expedite the recruitment process.
    • Submit to client a detailed list of companies we will be approaching for this project. This will give client transparency on who we will be approaching and client the necessary objective information you need to adjust qualifications/requirements for the role.
    • Provide consistent updates on the progress of the search versus the agreed upon target list.
    • Client would have full access to Recruiter/Consultant and Researchers who would work on client’s behalf until the market was completely covered.
    • Provide full profiles for each candidate submitted so that clients have as much information as possible prior to conducting the interviews.
    • At the end of the search recruiter will provide the detailed list and results of each person contacted during the search so that you have an objective understanding of why candidates were no interested or qualified for the opportunity.
    • Fees paid by 3 installments: commencement, shortlist candidate, placement.
    • Recruiter would anticipate a 25-30 business day timeline to complete the candidate interviews and present client with the final shortlist. Recruiter would submit a benchmark candidate early in the process to make sure he/she is on the right track.
    • Client will have more long period candidate guarantee.

    普通猎头Contingent服务

    • Recruiter will contact existing network of candidates in company database, which represent about 20% active job seekers in the market, this would only give you access to those candidates that are actively looking for new opportunities. Then keep “eyes open” for other potential candidates as company comes across them during our other projects.
    • Present to you candidate resumes if we come across any that would fit your role.
    • No dedicated resources to the projects.
    • No updates or reports unless there is candidate to send.
    • Fee due upon placement with your firm.
    • Shorter period candidate guarantee.

    我想这些可以说明不同服务种类之间的差别,以及在操作上的区别。至于服务种类只要相互组合就可得出主要的4种来, 具体相互的差别也只要根据上面服务的猎头进行加减组合即可明白。

    高科技IT行业的猎头们注意了,你现在可以通过此网站方便查询国外科技行业不同公司不同职位的薪酬数据了。

    谷歌Google客户解决方案工程师盖瑞斯.琼斯(Gareth Jones)建立了这个名为TechCompanyPay的网站,里面列出了科技行业不同公司不同职位的薪酬数据。当你需要了解国外IT员工的薪酬状况的话,不妨试试搜索一下吧!

    琼斯在免责声明中指出,网站公布的数据非常精确,或许使用了H1B的记录,但是具体薪酬问题应该按照具体问题具体分析的方法来评估。至于谷歌的客户解决方案工程师,年薪大约为8.6万美元,就是他在谷歌的年薪吧,呵呵!

    附H1B解释:

    美国签证的一种,指:特殊专业人员/临时工作签证Specialty Occupations/ Temporary Worker Visas (H-1B)。

    H1B签证是美国为引进国外专业技术人员提供的一类工作签证。申请者必须具备一定的专业理论与实践知识,并完成高等教育的专业课程. H1B签发给来美国、为获得移民局批准的美国雇主从事各项专业性工作的外籍人士。H-1B为短期性的工作签证。

  • MBA学费逼近20万,毕业后的身价能否“溢价”?

    2011年9月25日,2012年全国工商管理硕士(以下简称MBA)联考开始预报名。至此,中国MBA教育第20个年头的“招生大战”也进入白热化。为了提早圈住较为优秀的考生,继清华、北大、上海交大、复旦等学校实行MBA预录取试点之后,同济、上海财大、上海对外贸易学院等多所商学院也都对外宣布实行“提前面试预录取”招生。与此同时,自去年就已纷纷飙涨约50%,接近20万元的MBA学费今年依然保持上涨态势。

    国内MBA学员的“高成本”是否能实现其毕业后的价值乃至“溢价”,再度成为焦点。

    多高校MBA学费普涨

    “去年来读,就能便宜差不多2万多元。”目前就读于上海对外贸易学院MBA的一名学员在接受《每日经济新闻》记者采访时不免发出感慨。相比去年,该校的“金融投资与资本运作方向”的MBA项目学费调整到了10.9万元,其他非金融方向学费则是9.9万元,整体的上涨幅度都在10%以上。

    不过,上海对外贸易学院工商管理学院院长、MBA教育中心主任魏农建教授向记者表示,相比其他学校,这一数字并不算高。去年该校MBA学费在上海12所开设MBA项目的高校中排名第五位,今年降到了第十位。

    学费普涨在业内已是众人皆知的“秘密”。以上海为例,开设MBA课程的12家高校几乎都出现了不同程度的学费上涨:上海外国语大学MBA全日制班(英文项目)、双语在职班、英语在职班三个项目去年的收费分别是8.9万元、7.6万元和8.9万元,而2012年,前两者同时升至10.7万元,英文在职班学费更是达到了13.9万元;上海大学目前有两个MBA项目,GLMBA和GFMBA,2012年,它们的学费调整为9.8万元和12.8万元,也分别比2011年上调了2万元和4万元。

    作为上海高校MBA“第一梯队”的复旦和交大,在学费方面似乎也一直占据“领涨”的地位。9月23日,在发布最新MBA培养方案的同时,交大方面也透露,全日制班学费或再临上调,估计微涨一至两万元左右。而此前,交大、复旦、清华大学的在职MBA学费都已齐刷刷调整为18.8万元。

    对于学费的普涨与年年上涨,多名高校MBA负责人向记者解释,一是客观上受经济大气候的影响,物价上涨、CPI指数上扬等因素都提高了高校的办学成本;二是主观上各校也各有市场策略,学费高低代表了学校的品牌和办学实力。预录取抢夺优质生源

    一方面是日渐见涨的学费,另一方面是成为各大商学院招生法宝的预录取政策,想要在全国联考后再凭借成绩考上名校的可能性已大幅降低。

    近几年MBA院校的数量以及招生规模都在不断增长(招生院校从1991年开办的9所已增加到236所),但是,国内商学院的“同质化”导致了“优秀生源”依然是各校争夺的重点。

    上海12所开设MBA的高校其中有10家今年都采用了提前面试的预录取政策,就是希望更早地锁定一部分优秀学生。

    一些商学院表示,预录取是向国际通行的商学院申请制靠拢的一项举措,是探索国内联考制度与MBA创新模式的一个最佳平衡点。

    “以往国内多数MBA学院招生都是由MBA联考后开始,要求考生要达到一定的分数线,才能开始录取,因此MBA院校生源的同质化非常严重。”同济经济管理学院副院长王广斌告诉《每日经济新闻》记者,“提前面试,有利于学校找到适合自身教育特色的学生。”

    学员:“高回报率”是主要目的

    MBA学费不断上涨的最大动因是其背后有着大量的报考需求。2011年,上海报考MBA的人数超过1万,预计2012年的报考人数将持续增加。“高回报率”无疑是吸引考生的最大理由,许多学员把在学成后职位和薪金的提升作为报考MBA的主要目的。

    “最近我知道的一名原先就已经在惠普任职的学员,毕业后薪资翻了五番。”上海大学MBA中心主任TonyKoo告诉记者。上海大学MBA中心学生办公室主任艾丽娜介绍,该校MBA项目创办7年以来,400多名校友中多数进入了跨国企业,且薪酬水平均比就读前普遍增长70%。

    中欧国际工商学院MBA课程招生和职业发展主任李媛媛则指出:“我们并不提倡申请人只是看重毕业后带来的薪资涨幅,重要的是提升综合素质和软性技能,以及人际网络等,这些无形资产的价值,不会仅通过短期的薪资提升来体现。”

    商学院:MBA办学成本高

    不过,目前摆在多数MBA学员面前的问题却是:高成本的学费投入是否具有意义?对此,商学院方面的声音颇为一致。

    “如果想着要赚钱,那就不要办商学院。”Tony Koo对记者坦言,任何优秀的商学院的宗旨都会以培养社会所需人才为前提,而不是通过学费赚钱。长江商学院MBA部门高级经理刘卫宇此前也对媒体透露过,与国外商学院资金来自多方面不同(国际商学院运营经费中的1/3来自学费,1/3来自政府的支持,1/3来自学院基金回报),国内很多商学院的资金都相对欠缺,为提升教学质量,学校自然需要在师资、设备、活动等方面多支出一些开销,学费上涨是无奈之举。

    上海交大安泰管理学院院长周林对上述说法也表示认同。他表示,“在提高学费的同时,商学院肯定也做好了相应的调整教师队伍、提高课程质量和改善教学环境的各项准备。办商学院的成本是相当高的。”

    专家说法中国企业“山寨文化”也需创新每经记者罗伦发自上海

    近期,《每日经济新闻》记者从中欧国际商学院获悉,该商学院已宣布成立“中国创新中心”。中欧中国创新中心主任(驻欧洲)、管理学教授叶恩华告诉记者,如果把中国100家最大的公司和100家最创新的公司放在一起比对,两者重合的比例只有37%,“也就是说,2/3的在中国排名靠前的这些公司是不那么创新的。”

    中欧中国创新中心主任(驻上海)、国际商务教授马科恩认为,中国企业被认为普遍缺乏创新是一种误解。“中国公司的确还没有像苹果一样在个人消费品领域的重大创新,但中国企业在其他方面的创新可圈可点,比如对现有技术和商业模式进行的有效改进。”马科恩说。

    不过,从目前的全球企业环境看,想要通过创新获取市场机遇的时代已经过去,身处“山寨文化”的大背景下,中国企业如何做好“创新”并为企业带来利益,将是未来发展的重大课题。

    创新现状:挑战与机遇并存

    为什么中国100家最大的公司中,有约1/3能出现在百家创新公司名单上?叶恩华认为,这是由于大部分公司是国有企业的原因,“首先他们有垄断的优势,不必面临巨大的竞争。”

    对此,马科恩也表示认同,现在中国本土的竞争已经非常激烈,民营企业在竞争中的压力远高于国有企业,在创新的问题上也同样如此。

    那么,中国目前的创新到底呈现什么样的状况?在近70位商界领袖、知名学者参与的“创新圆桌讨论会”中,与会学者普遍告诉记者,中国当下的创新现状概括起来是“机遇与挑战并存”。原因是中国拥有很好的创新优势,例如国内有庞大的消费群体、市场空间非常大、各级政府对企业创新给予很多政策上的支持,但同时,中国企业的创新之路才刚刚起步,困难还很多。马科恩将中国市场当前在全球环境下的创新优势或者说创新驱动力总结为三点。马科恩认为,首先,中国是一个非常有竞争力的市场,因为它有两个驱动因素,人口庞大,所以市场规模也非常庞大,另一点是一些中等收入阶层在不断增加;其次,中国已经成为全球供应链不可或缺的一部分,通过这个供应链,中国产品可以推向世界;最后,中国目前还享有某些低成本的优势,包括技术成本相对较低。

    “山寨文化”也需要创新

    专家们指出,中国许多新型企业普遍存在“山寨文化”。

    马科恩认为,中国现在已经成为全球价值链不可或缺的一部分,中国在商业流程的创新有很大的发挥空间。从现代管理角度出发,中国企业在创新方面还有很多地方可以深入,特别是对商业模式方面的学习。

    马科恩以商学院校友所创办的一家北京公司为例解释:一家主要生产特殊用途卡车的公司(比如用特殊卡车运输钞票等),通过运用中国本土的低成本生产优势,对整个公司环节进行创新,其中包括在英国或在中国进行重新的组装,“它看似是小型的标准化流程,但其实是一个大型的标准化运作,这样可以达到更好的效果。”

    马科恩认为,中国本土企业家如果能做到商业模式上的创新,比如商业流程上的创新,就能够为客户提供更好的产品。

    “在商业流程或商业模式方面创新的学习,能够使中国本土的企业为客户提供价值服务。这样的话,如果将来出现像iPhone这样的产品,我们一点都不奇怪,但是中国要想做到这样变革式的创新还有很长的路要走。”马科恩表示。

    Role Description

    Enterprise Architect

    Role Overview (Regional / Country Pursuit Team – Enterprise Architect):

    The Enterprise Architect function within the Pursuit Team takes on the important responsibility of supporting the Consulting Partners in various Business development and Project delivery efforts including, but not limited to, identifying sub-optimal IT scenarios; approaching clients for validation; collecting key forensics to solidify observations; engaging in dialog with clients to establish business cases; developing required pricing schemes and proposals to enable Consulting Partners to ask for the work as well as on-boarding key team members to deliver project requirements.

     

    Scope of Activities:

     

    Summary:

    • Serve as the technology evangelist on the pursuit team and work with other members to develop an integrated and holistic solution that differentiates the COMPANY value proposition and demonstrates superior business value
    • Work with client executives to understand business priorities and realign their IT strategies to support them.  Scope to include all aspects of the technology consulting lifecycle, from IT strategy, service strategy, architecture planning, solution development, through installation and deployment
    • Architect solutions that span and integrate the full scope of COMPANY’s offerings
    • Lead the industry in emerging and/or complex technologies, theories, and techniques
    • Perform assessments/gap analysis of client enterprise architecture domains
    • Deliver transformation roadmaps, optimization and standardization strategies
    • Support AGMs/AMs, Consulting Partners and Principals in establishing COMPANY as a trusted advisor and strategic partner in key accounts
    • Negotiate and influence senior leadership

     

    Portfolio Definition and Maintenance

    • Initiate, with the Consulting Partner/AGM, sales initiatives relevant to technology concepts to further the COMPANY Agenda. Participate in the sales efforts, including client presentations.
    • Identify technology/architecture issues related to deficient patterns and methods, and identify and promote a solution for broader application to other clients
    • Analyze client current state including business and cultural/political drivers
    • Identify specific client concerns and drivers for engagement
    • Leverage standard collateral to create proposals that addresses client needs
    • Develop presentations and engage with client to demonstrate knowledge of their environment and ability to create positive change
    • Establish client relationships and credibility to support client buying decisions
    • Develop specific client proposals, including SOW, deliverables, and project schedule
    • Solid and regular communications with COMPANY Product Managers (hardware & software)

     

    Services Engagement (Sales)

    • Initiate, with the Consulting Partner/AGM, sales initiatives relevant to technology concepts to further the COMPANY Agenda. Participate in the sales efforts, including client presentations.
    • Identify technology/architecture issues related to deficient patterns and methods, and identify and promote a solution for broader application to other clients

    • Establish demand generation campaigns for Service offerings and Solutions
    • Perform training to Partners, Channel and Delivery team
    • Support complex sales process for RFI, RFP, ABP
    • Project initiation to onboard key team members and perform Delivery oversight for sold engagements

     

    Service Delivery

    • Correspond with Global SITAS on regional conditions: market needs, competitive environment, channel effectiveness, methodology and priorities
    • Conduct Service line Staffing/Recruiting plans as well as financial planning/forecasts and investment analysis
    • Regionalize service offerings: maintain regional websites and local collateral
    • Perform Demand Generation functions: identify high potential buying triggers and/or clients; establish campaigns (targets, collateral, etc.); coordinate with COMPANY teams at high potential clients; coordinate with partners and channels (internal and external); and coordinate Sales/Marketing events
    • Identify and make ready tiger and support team
    • Ensure sufficient training intensity for Pursuit team
    • Provide QA assistance to key projects involving architecture patterns
    • Assume interim client roles of “Chief Architect” where insightful and high-touch involvement is required
    • Provide ongoing point of contact for client communications and concerns
    • Participate in the delivery and client acceptance of all contractual obligations
    • Assure quality of consulting services (e.g., workshops) and artifacts
    • Capture and communicate lessons learned; participate in KM initiatives
    • Project management with a multi-vendor project

     

    REQUIRED SKILLS/KNOWLEDGE AND EXPERIENCES:

    Skills/Knowledge

    • Qualified Enterprise Architect should possess deep knowledge in at least one of the following three tracks: Technology, Cross-Domain and Performance.
    • Working knowledge across the entire spectrum of TechnologyEnterprise Architecture competencies, in addition to being proficient in common framework like TOGAF, and have expert knowledge in at least 1-2 of the following competencies:
      • Applications. Working level understanding on popular industrial-strength application architecture: Client/Server; N-tiered (MVC); SOA; CORBA; COM; J2EE, .NET; SAP Netweaver; Peoplesoft Internet Architecture; Oracle Application Object Library architecture; Siebel web service architecture, etc.
      • Data. Well-versed in various industry popular data/information storage/retrieval scheme like XML – XSLT/XSL; relational; etc., data processing scheme like Star, Snowflake, etc., and data integration scheme like Tibco Rendezvous; J2EE JMS; IBM MQ; CORBA IIOP, Java RMI JRMP, etc.
      • Infrastructure. In-depth insight in the areas of Storage topology: SAN vs. NAS vs. direct attach; Networking technologies like DWDM, MPLS, SONET; server architecture like SMP, NUMA, loosely-coupled; MPP, etc.;
      • Facility. Conceptual understanding in the areas of power, pipe and rack as well as DR technologies and principle like EMC TimeFinder, SRDF/S, SRFD/A
    • Solid working knowledge across the entire spectrum of Cross-DomainEnterprise Architecture competencies
      • Good conceptual knowledge of COMPANY’s product portfolio (hardware and software) and value-added services
      • Solid understanding of SOA and EAI
      • Robust understanding of J2EE and .NET, including pros & cons
      • Fluency in major software and hardware components for the power, pipe and rack as well as for server, SAN storage, networking, etc.
      • Conceptual understanding of cloud computing, including public vs. private
      • Design patterns for large scale system implementation
      • Basic understanding of high availability, business continuity, disaster recovery on at least an application level
      • Keen understanding of N-Tiered architecture and application design patterns
    • Solid working knowledge across the entire spectrum of Performance-focused Enterprise Architecture competencies
      • Good conceptual knowledge of COMPANY’s product portfolio (hardware and software) and value-added services
      • Solid understanding and development insight of SOA and EAI
      • Robust understanding (and even coding know-how) of J2EE and .NET, including pros & cons and/or expert hands-on knowledge with Oracle database and its sister offerings
      • Deep architectural knowledge of Oracle’s clustering technologies (RAC and CRS) in the area of High Availability and Scalability
      • Strong know-how in optimizing SQL statements, especially in the areas of re-write using hints, stored outlines and cursor execution management.
      • Fluency in major software and hardware components for the power, pipe and rack as well as for server, SAN storage, networking, etc.
